Abstract:

The aim of this study is to examine the relationships among employees organizational socialization, psychological capital and knowledge sharing behaviour. In the theoretical part, the concepts of knowledge sharing behaviour, socialization and psychological capital are explained. In the survey part of the study in order to test the empirical relationships, the hypotheses based on research model were tested. Data were collected through a question form from a total of 338 academics 54,4 male and 45,6 female working at a public university. Structural equation modelling was applied. It was observed that the effect of socialization on information sharing behaviour is not direct. Socialization was found to have an indirect and positive impact on knowledge sharing through psychological capital. Therefore, psychological capital has a full mediating role in the relationship between socialization and information sharing when all variables are addressed as total. When sub-dimensions of psychological capital are addressed, it was observed that socialization indirectly increases information sharing through self-efficacy and optimism sub-dimensions of psychological capital. Besides, when sub-dimensions of socialization are addressed, two of them, namely co-worker support and future prospects, were found to have a positive impact on knowledge sharing. Based on the findings, recommendations for managers were made in order to conduct a healthy socialization process, strengthen the psychological capital of employees and promote knowledge sharing among employees in academic institutions.
